Every time a great employee leaves, organizations ask the same question: “Why did they leave?” It’s a fair question. But after working with organizations for more than 25 years, I’ve come to believe there’s a better one. “What made them want to leave?” Because people rarely wake up one morning and decide to quit… It happens gradually. A little frustration here. A little disappointment there. Another meeting where nothing changes. Another project that lacks direction. Another accomplishment that goes unnoticed. Eventually, they stop believing things will improve. A story I’ll never forget A number of years ago, I watched an organization lose someone who was, without question, one of its greatest assets. She was respected by her colleagues, admired by community partners, and genuinely cared about the organization’s mission. If there was a difficult project, she volunteered. If a problem needed solving, she stepped in. If the community needed someone to represent the organization, she was often the first choice. People trusted her. She wasn’t looking for recognition or applause. She simply wanted to do meaningful work and make a difference. But over time, something changed and her ideas stopped being heard. Her contributions became expected instead of appreciated. Leadership became inconsistent or non existent. Priorities shifted constantly and decisions lacked transparency, and roles became increasingly unclear. She continued to carry the organization forward while receiving less and less support in return. Eventually, she left and at that time, the organization lost far more than an employee. It lost:
And after she left, everyone wondered why… but the signs had been there all along. It’s just that no one had recognized them. These aren’t people problems. Organizations often assume employee turnover is an HR issue, but In reality, it’s frequently an organizational issue. People become frustrated when leadership lacks clarity, exhausted when structures don’t support the work, disengaged when priorities constantly change and lose motivation when success is never acknowledged or celebrated. When these conditions persist long enough, even the most dedicated employees begin looking elsewhere and it’s not because they stopped caring. It’s because they cared for too long without the support they needed. The patterns we see every day At LMDSolutions, we’ve worked with many organizations and the same themes continue to emerge.
By the time someone calls us, they often believe they have a staffing problem. Most of the time…They have a leadership, governance, or organizational design problem. That’s why we wrote Wake-Up Call Wake-Up Call wasn’t written to criticize organizations. It was written to help them recognize the warning signs before they lose another talented employee. Our model examines organizations through four essential lenses:
Do people understand their roles, responsibilities, and expectations?
Is everyone moving toward the same goals with a clear sense of purpose?
Do governance, leadership, systems, and processes actually support success?
Are progress, accountability, and achievements being measured and celebrated? When one of these pillars weakens, organizations begin to experience symptoms.
When several pillars weaken at the same time, those symptoms become organizational culture. How LMDSolutions can help The good news is that these problems are fixable. That’s what we do. We help organizations diagnose the real issues behind staff turnover, burnout, governance challenges, and operational confusion. Sometimes that starts with a governance assessment and sometimes it’s leadership coaching. Sometimes it’s strategic and operational planning, role clarification, board education, or organizational restructuring and sometimes it starts with a simple conversation. Our goal isn’t to patch over symptoms… our goal is to help organizations build environments where great people want to stay, contribute, and thrive. Did you know replacing exceptional employees is expensive??? It’s economically important to create organizations that values them, supports them, and gives them the structure they need to succeed is one of the best investments an organization can make. Maybe it’s time for a Wake-Up Call If you’ve recently lost talented employees or if you can sense frustration building within your organization, don’t wait until another resignation lands on your desk. Ask a different question. Not, “Why did they leave?” but rather “What are we doing, or failing to do, that makes leaving feel like the better option?” That question has the power to change an organization… and sometimes, all it takes is a Wake-Up Call. Our book, Wake Up Call, helps organizations identify what may be holding them back and develop the knowledge, direction, structure and results needed to move forward.
by Lynne Dupuis, CEO of LMDSolutions Every fall, the AFO (Assemblée de la francophonie de l’Ontario) Conference becomes a major gathering point for leaders, volunteers, managers, and dreamers from the community and Francophone sectors. And every year, we return with a simple question: 👉 What’s blocking your organization right now? Since our last time at the Conference, we’ve had the privilege of diving into dozens of organizations. Structures that needed to be reworked, teams to realign, strategic plans to refresh, policies to simplify, roles to clarify… We’ve entered environments where everyone was “doing their best,” yet the systems were no longer adapted. Tired leadership, disengaged boards, exhausted teams. And… every time, the solution is often simple: it only takes a few well-targeted adjustments to get the machine running again. That’s exactly what we do. We repair structures, processes, and communications so organizations can finally move forward—efficiently, humanly, and sustainably. This year at the AFO Conference in Toronto, we are bringing a practical diagnostic tool, inspired by our LMDSolutions Model, to help you quickly identify what’s slowing your team down… and find the solutions that will help you go further. Three quick questions before we meet:
If these questions resonate with you, come visit us at the LMDSolutions booth or book your 15-minute express consultation during the Conference. We’ll discuss your reality, and you’ll leave with clear and practical action steps. And if you can’t make it to Toronto this year, don’t worry, we can always meet virtually. On behalf of the whole team at LMDSolutions, Lynne Dupuis Fondatrice et PDG | LMDSolutions www.lmdsolutions.ca | 705.698.4818 By Lynne Dupuis, LMDSolutions You’ve got a brilliant team. You have a bold idea. Your funding is lined up. And yet… your project is dragging. The momentum is gone. Communication is scattered. Deadlines keep getting pushed. Let’s be honest: Your project isn’t failing. Your internal structure is. Does this sound a little harsh? It is… and I’m here to be honest with you. Too many organizations pour their energy into innovation without fixing the very thing holding it all together: the system behind the scenes. The framework… The foundation! The way decisions are made and roles are defined. I must say “roles and responsibilities”, “policies”, “procedures”, several dozen times when talking to clients! At LMDSolutions, we call this missing piece … IMPLEMENTATION and we’ve built a whole model around fixing it. It truly is the most lacking piece of the puzzle for many organizations and businesses. Because no matter what sector you’re in (marketing, HR, technology, education, social services), if your structure is broken, your work won’t stick. I see it all the time. A Framework That Holds Everything Together: the LMDSolutions Model. We work with nonprofits, businesses, teams, and boards across all sectors. And every time, the same core issues show up: unclear roles, reactive planning, siloed teams, no follow-through. That’s why we created the LMDSolutions Model, built around four powerful pillars: 1. Knowledge
2. Direction
3. Implementation
4. Results
The Real Reason Projects Get Stuck When things start falling apart, when your marketing, HR and technologies don’t work, people often blame the team:
But what if the problem isn’t your people? What if the real issue is that the foundation they’re working from is unclear, unstable, or non-existent? No plan, no structure, no process, no clarity. This is where we come in. We help you fix the foundation! At LMDSolutions, we help businesses and nonprofits stop spinning by:
We don’t offer band-aid solutions… we rebuild the structure so your good ideas actually have a chance to thrive. Important: this takes time and energy! It won’t happen without it. And we do it using a model that brings your people along (everyone understands this model!), reduces friction (everyone sees the gaps right away!), and helps you get real results, fast (day of transformations are not rare!). Why it works? Because when the structure is strong, the team flows. So… Ask Yourself Honestly (and answer honestly!):
• Are your people unclear on their roles? • Are your projects chaotic or reactive? • Do decisions keep getting revisited… or avoided altogether? • Are good ideas getting lost in the fog of dysfunction? If you’re nodding yes (no matter what discipline you’re working in), it’s not a people problem. It’s a structure problem. You don’t need another tool, another meeting, or another motivational quote. You need a solid foundation. We can help! Visit www.lmdsolutions.ca or book a call today. By Lynne Dupuis, CEO of LMDSolutions
🌿Spring Cleaning for Boards When was the last time your board took a good look at your bylaws, policies, or governance manual? If it’s been a while (or no one quite remembers - this happens MORE than you know!), it’s time to dust them off. Outdated or unclear documents can create confusion, misalignment, and even risk. To help you get started, we’ve created a free downloadable checklist designed specifically for boards like yours. 📥 [Click here to download the Spring Governance Checklist] Whether you’re a small nonprofit or a larger organization with layers of complexity, this checklist will guide you through:
Revisit Your Strategic Plan The past few years have taught us all to expect the unexpected. That’s why spring is also the perfect time to revisit your strategic plan. Ask yourself: • Does our plan still reflect the world we’re operating in today? • Are we on track with our goals—or have our priorities shifted • Does our board fully understand how its role supports this vision? Strategic plans shouldn’t collect dust—they should guide your everyday decision-making. If your board’s work doesn’t clearly tie back to your organization’s mission, vision, and strategic priorities, it’s time to realign. Tip: Plan a 1-hour “strategic refresh” session during your next board meeting. Use it to reflect on progress, name current challenges, and confirm the big-picture direction. At LMDSolutions, we believe governance should be intentional, empowering, and even joyful. Let this season of change be your invitation to clean up, realign, and move forward with clarity. Want support? Reach out—we’re here to help your team turn governance into growth.
